Case study

How do you deliver leadership development that sticks across multiple sites in a complex market?

A national petroleum company needed middle and senior leaders capable of driving transformation and sustaining behaviour change. Mission Performance ran an intensive week-long workshop for 240 leaders across multiple locations, backed by post-programme implementation coaching. It scored 4.5/5 and was recognised as the “best product” within the wider transformation initiative.

The programme targeted a senior, highly educated management population, delivered across multiple locations throughout Nigeria, within a complex national, cultural, and operational context. The engagement required close partnership working, high delivery credibility, and the ability to operate effectively in a demanding and politically sensitive environment.

Business need

The LDP was designed to strengthen the capability of NNPC middle and senior leaders to lead transformation as individuals and as leadership teams, by role-modelling commercial discipline and organisational values.
Specifically, the programme aimed to enable leaders to:

  • Build followership through clear, credible communication
  • Handle conflict, crisis, and operational risk effectively
  • Initiate, manage, and implement organisational change
  • Build strong peer networks across the enterprise
  • Establish and sustain trust through performance, transparency, appropriate involvement, and truth

Critically, the programme needed to go beyond knowledge transfer and ensure that leadership behaviours were embedded and sustained in practice.

What was delivered

A Transformational Leadership Development Programme, designed and delivered in close partnership from early concept through to post-programme implementation.

Key elements included:

  • Joint programme design from the earliest stages to ensure contextual relevance and credibility.
  • Delivery of a week-long, intensive LDP workshop to 240 middle and senior leaders, across multiple locations.
  • A strong emphasis on experiential learning, practical leadership application, and values-based decision-making.
  • Design and delivery of Implementation Coaching Workshops, focused explicitly on translating learning into action and embedding behavioural change post-programme.
  • A delivery approach grounded in practical, usable leadership tools, brought to life through real-world examples and first-hand operational experience.

Outcomes

  • The programme received consistently outstanding feedback, achieving an average rating of 4.5 out of 5 since launch.
  • Within the executive community, the programme became widely referred to as the “best product” within the broader transformation portfolio.
  • Leaders demonstrated increased confidence and capability in leading change, managing complexity, and building trust across the organisation.
  • The inclusion of post-programme coaching ensured sustained behavioural transfer, rather than one-off learning events.
  • The partnership was extended, with a strong endorsement from senior leadership, including:

“A team of highly experienced, credible and passionate consultants who engage, inspire and empower their audience. Their work is practical, usable, and delivered with integrity. We continue to partner with them and would recommend their services to other global organisations without reservation.” Senior Vice President
