Developing the Next Generation of Leaders Through Experiential Learning and Values Driven Practice
Context
The company operates in one of the most complex and strategically significant energy environments in the world. The organisation faces fluctuating global oil prices, aging infrastructure, increasing sustainability expectations, accelerating technological disruption, and strong competition for technical and leadership talent. These pressures sit alongside the Nation’s broader economic diversification goals and the need for leaders who can navigate geopolitical uncertainty with clarity and confidence.Senior leaders recognised that technical expertise alone would not be enough to secure its ambitious mid- to long term production targets. The company needed young leaders in their early careers who could communicate well, collaborate across functions, and uphold the organisation’s core values of Innovation, Collaboration, and Business Excellence. The Talent Programme was established to address this need.
Opportunity
The leadership challenge was clear. The company needed to prepare two annual cohorts of thirty emerging leaders to contribute to long term organisational success in an evolving energy landscape. These leaders needed to think boldly, build strong cohesive teams with learning cultures, establish strong peer relationships, and translate values into daily leadership behaviour. The opportunity was to design a development journey that would accelerate maturity, confidence, communication, and decision making in a highly experiential environment. This required a programme that would not only teach core leadership skills, but also create a tightly bonded network of future leaders capable of supporting one another over the course of their careers.
Solution
Mission Performance partnered with the company’s talent development experts to design a 10-day immersive international leadership experience for the final module of the overall Talent Programme. This module built on four earlier modules delivered in-country and provides the first major opportunity for participants to apply their learning in unfamiliar, highly challenge environments. The structure integrated experiential outdoor learning, intensive values-based challenges, keynote speakers, company visits, coaching, and cross-functional team-based working on actual strategic and operational challenges. The experience is designed to stretch participants cognitively, emotionally, and physically while reinforcing the core company values.
The design focused on:
- Building Self-awareness and leadership values clarity
- Communication and leadership in uncertainty
- Collaboration under pressure and across functional boundaries
- Design thinking and innovation
- Creating alignment and delegation through ‘intent-based’ leadership
- Reflection, coaching, and continuous improvement
Key Design Elements
- Building Foundations – Day 1 Dartmoor Participants begin with team cohesion, psychological safety, and shared expectations. They explore personal values, leadership philosophies, and daily learning routines. ‘Basic’ tasks and outdoor challenges introduce responsibility through rotating leadership appointments.
- Experimentation and Innovation – Day 2- 3 Dartmoor Complexity increases through medium and harder sub-group tasks. Participants practise delivering briefs, conducting after action reviews using a simple Review Methodology. High impact guest speakers reinforce themes of innovation, adaptability, and the importance of ‘living values in action’.
- Exercising Collaboration- Day 4 Dartmoor The entire cohort works as one unit to address large scale, interdependent scenarios. Leaders must shift between tactical and strategic thinking, coordinate multiple moving parts, and facilitate whole group reviews.
- Confirming Excellence – Days 5-8 Portsmouth and the Solent Participants transition to a new environment focused on a broader set of leadership tools. They learn Problem-Solving technique and Leading Through Intent, engage with disruptive industry leaders through guest speeches, work in teams of their business challenges, and complete a 24-hour strategy sailing challenge aboard 70 foot ocean-racing yachts.
- Re Entry and Business Challenges – Days 8-10 Portsmouth The programme concludes with coaching, rehearsal – with expert communications coaches – and delivery of their business challenge presentations, individual feedback, action planning, and a final review. Participants leave with a clear line of sight from personal goals to organisational impact.
Results
The programme has delivered consistently strong outcomes for the company’s emerging leaders.- Participants report heightened confidence, clearer personal values, and improved communication skills.
- Cohorts developed strong peer to peer bonds that extend beyond the programme.
- Young leaders demonstrate measurable improvement in teamwork, decision making, and reflective practice.
- Exposure to challenging environments increased their resilience and adaptability.
- The main experiential exercises produced breakthroughs in trust, planning, and shared ownership, as well as the creation of strong cultures
- The ‘business challenge’ presentations show significant gains in strategic thinking and creativity.
Feedback from the programme has been unsurpassed and highlights the value of experiential learning, particularly the way it reveals personal impact, strengthens emotional intelligence, and accelerates leadership maturity.
Sustainability
The overall Programme is designed to scale long term leadership capability across the organisation. This 10-day final component supports this by embedding habits that sustain growth: structured reflection, values driven decision making, coaching conversations, and peer support networks. The programme also reinforces responsible leadership through Mission Performance’s Mission Investment initiative, which offsets environmental impact through tree planting and marine science investment. This aligns with global expectations for energy companies to integrate sustainability into their operations and leadership development.
Conclusion
This Talent Programme demonstrates that early career leaders can develop rapidly when given the right blend of challenge, reflection, and values-based practice. The partnership between this NOC and Mission Performance ensures that participants learn to lead themselves and others in real time, under real pressure.By investing in experiential learning and the development of strong peer networks, the company is building a pipeline of future leaders who can uphold its values, navigate uncertainty, and contribute meaningfully to the organisation’s long term success.
